How One Organization Improved Employee Engagement by 13%
With the results of a 2004 survey showing that only 46% of employees were engaged in the organization, one of our clients (a public utility company) launched a multi-year campaign to improve its work environment and culture, with the objective of improving engagement. The result? Follow-up surveys revealed a continual improvement, with engagement increasing to 59% in 2006 and then to 72% in 2009.
How did they accomplish these significant improvements? "It took a lot of hard work and commitment from senior management," our client said. The most impactful initiatives dealt with increased communication between senior management and employees.Specifically:
• Senior management visits to major work locations once a month, holding lunch and breakfast meetings.
• Business briefings with managers and employees on a regular basis.
• Functional Area Action Plans developed for each area, based on their specific survey results.
• Increased communication about safety, ethics and compliance issues.
• Improvements to procedures for dealing with reports of suspected ethics and safety violations.
After the 2006 survey, our Performance Impact Analysis Model predicted that if they improved their key drivers by 10%, the work environment would improve by 9.6%. After implementing numerous initiatives, our follow-up survey in 2009 showed that our prediction came true: the work environment survey scores improved by 8.8%, as a direct result of improvements to the company's key drivers. And, employee engagement improved by 13%, from 59% to 72%.
What's next for this company? With high overall engagement, now they are turning their attention to ways to improve communication between first-line supervisors and employees, as well as how to improve engagement among the segments of the employee population that have lower engagement scores.
Through our engagement index and performance impact analysis, this organization is able to focus its initiatives in areas that have a direct impact on engagement. As a result, morale is higher, employees are more engaged, and the organization can more effectively achieve its business goals.
